Abstract:
Drawing on social exchange and attribution theory, this study explores the effects of authentic leadership (AL) on organizational citizenship behavior (OCB), and focused on the moderating effect of leaders' intention attribution. We using data from 387 valid subordinate questionnaires collected in two different timeline, we found that the more authenticity percieved by subordinates, the greater OCB will occur in them.
Additionally, the leaders' intention attribution plays and important role as moderating variable. When subordinates attribute leaders' intention as high malipulative, the relationship between AL and OCB become negative, and the leaders' intention attributed as high sincere, this positive relationship is strengthen.
